LEADERSHIP COMPETENCES OF MANAGERS OF MODERN HOSPITALITY ENTERPRISES IN THE CONDITIONS OF ECONOMIC TRANSFORMATION

Abstract

The study is devoted to the leadership competences of managers of hospitality enterprises in the context of transformational economy. It was established that the key competences of a modern leader today are strategic thinking, emotional intelligence and team leadership, innovativeness and flexibility, digital literacy, customer orientation and service leadership. These competences ensure rapid adaptation to changes, staff motivation, implementation of modern technologies and formation of a culture of highest service standards, which directly affects productivity, reputation and long-term competitiveness of the business. Based on the analysis of the best global (Marriott International, Accor, Hilton, Four Seasons, Ritz-Carlton) and Ukrainian practices of 2023–2025, a comprehensive blended approach to leadership development according to the 70-20-10 model is substantiated, including on-the-job challenges (70 %), mentoring and coaching (20 %), and formal education (10 %). Special attention is paid to corporate academies and LMS platforms, international rotations, executive programs of leading hospitality schools (Cornell, EHL, Glion, Les Roches), systemic mentoring, and building a culture of servant and horizontal leadership. Six interrelated directions for improving the HR management system are proposed: multi-factor continuous assessment of leadership potential (360°, Assessment/Development Centers, AI analytics), individual development and motivation plans for HiPo employees, participative management and involvement of all levels in strategic decisions, modern succession planning using 9-box grid and predictive analytics, stimulation of innovative initiative and “leader-without-title” programs, and systematic development of psychological safety culture. The integrated implementation of these measures creates a self-sustaining system for early identification, systematic development and retention of leaders at all organizational levels, providing Ukrainian hospitality enterprises with a sustainable competitive advantage and preparing a new generation of managers capable of effectively operating in conditions of permanent economic, technological and social transformations.
